Gen Z in Tech: Why the Next Generation Won't Solve Your MSP Staffing Problems

There is a version of the MSP staffing problem that contains a built-in expiry date. In this version, the technician shortage is a temporary dislocation — a combination of post-pandemic labour market disruption, accelerated digital demand, and a graduate pipeline that hasn't quite caught up. The logic holds that Gen Z, entering the workforce in large numbers through the late 2020s, will eventually fill the gap. The hiring market will normalise. The problem will self-correct.

The data does not support this version of events. What the research actually shows is a structural deterioration in the entry-level tech pipeline that runs in exactly the opposite direction from the self-correction story. Gen Z is not filling junior tech roles in growing numbers — they are being excluded from them at an accelerating rate. And the forces driving that exclusion are not temporary. They are architectural shifts in how the technology industry hires and what AI is doing to the entry-level of every job category that MSP L1 helpdesk work overlaps with.

Understanding what is actually happening to the Gen Z tech pipeline matters for every MSP owner who has a staffing gap and is waiting — consciously or unconsciously — for market conditions to improve.

What Is Actually Happening to Gen Z in Tech

The data point that frames everything else comes from compensation management firm Pave, which tracks workforce composition data from more than 8,300 companies. According to Fortune's September 2025 coverage of the Pave findings, the percentage of young Gen Z employees aged 21–25 at large public tech companies was cut in half between January 2023 and August 2025 — from 15% of the workforce to 6.8%. At large private tech companies over the same period, the proportion of early-career Gen Z employees fell from 9.3% to 6.8%. Meanwhile, the average age of workers at large public tech firms rose from 34.3 years in January 2023 to 39.4 years by July 2025 — more than a five-year increase in average workforce age in under three years.

This is not a small statistical fluctuation. It is a directional shift of significant magnitude happening across thousands of companies simultaneously. Gen Z is not gradually filling the junior tech pipeline — they are being systematically excluded from it as the industry restructures its hiring around experience levels and AI capability that entry-level candidates do not yet possess.

The job posting data reinforces the picture. Randstad's 2025 Global Workplace Blueprint, drawing on analysis of 126 million job postings globally, found that junior tech roles have declined by 35% since January 2024 — the steepest decline of any sector measured, ahead of logistics at 25% and finance at 24%. The entry-level openings that entry-level candidates need to build careers from are disappearing at a pace that outstrips even the overall labour market structural change. For every 100 junior tech roles that existed in January 2024, 65 exist today.

Why AI Is Accelerating the Problem, Not Solving It

The most common optimistic read on AI's role in the tech workforce is that it will create new roles faster than it displaces existing ones. At the aggregate level, there is some empirical support for this — the World Economic Forum's Future of Jobs Report projects a net 78 million new roles globally by 2030 even as 22% of current jobs undergo structural change. The problem is that the new roles AI creates tend to require the kind of judgment, experience, and contextual knowledge that junior staff do not yet have, while the roles AI displaces are precisely the entry-level, repetitive, well-defined task categories that junior staff are best positioned to perform.

A Stanford University study referenced in the Fortune analysis found that employment among 22–25 year-olds in the most AI-exposed jobs — including software engineering and customer service — has dropped 13% since late 2022. Pave CEO Matt Schulman was direct about the implication: AI tooling is disrupting many entry-level roles that have traditionally been attractive entry points into the tech labour force for new graduates. The entry-level role is not just being squeezed by a competitive hiring market. It is being structurally eliminated in categories where AI can handle the work that previously required a junior human being.

For MSP helpdesk specifically, the AI displacement story is more nuanced than in pure software engineering. L1 helpdesk work — the category that MSPs need most and hire most frequently — involves client interaction, environmental knowledge, and judgment calls that automated systems handle poorly in complex SMB environments. The AI threat to L1 helpdesk is real but not immediate. What is immediate is the pipeline problem: the junior technicians who would enter the workforce, do two years of L1 helpdesk work, and develop into mid-level and senior engineers are not entering the pipeline in the volumes that previous workforce planning assumed. The 35% decline in junior tech job postings means the development pathway for the next generation of senior MSP technicians is being compressed before it begins.

The Gen Z Retention Problem That Compounds the Pipeline Problem

Even setting aside the entry-level pipeline contraction, the Gen Z workforce characteristics that matter most for MSP helpdesk staffing point toward a retention challenge that makes the hiring problem harder, not easier, to solve through domestic recruitment.

Randstad's research puts Gen Z's average job tenure at 1.1 years — compared to 2.8 years for Gen X and significantly lower than the MSP industry's already-elevated 40% annual L1 turnover rate would imply. Gen Z has the highest attrition rate of any generation, with 22% having already left a job, nearly double the rate of Millennials. Only 45% of Gen Z currently hold traditional full-time roles. 70% expect to be promoted within the first 18 months. 61% would leave for better mental health benefits. These are not characteristics of a generation that will fill an L1 helpdesk seat and stay there for two years building client environment knowledge.

The generational dynamic is important to understand clearly: Gen Z is not less committed than previous generations. They are differently committed — to roles that provide visible career progression, purpose, and flexibility, in ways that L1 helpdesk work in a small MSP environment does not naturally offer without deliberate design. The MSP owner who successfully attracts and retains Gen Z talent for helpdesk roles will be one who has invested significantly in career path design, mentorship structures, flexibility provisions, and compensation benchmarking. That investment is substantial and ongoing — and it competes with everything else the MSP needs to invest in to grow the practice.

The Three Staffing Assumptions That Are No Longer Safe

The pipeline and retention data together invalidate three assumptions that many MSP owners are still making when they think about how their staffing situation will evolve.

What This Means for the MSP Owner Making Staffing Decisions Today

The practical implication of the Gen Z pipeline picture is that the domestic hiring market for L1 IT support roles in the US, Canada, and Australia is not going to become meaningfully easier in the next three to five years. The structural forces — AI displacement of entry-level work, contraction of junior tech role postings, Gen Z tenure patterns that make L1 retention expensive to sustain — are not cyclical. They are directional. MSPs that build their staffing strategy on the assumption that domestic conditions will improve are building on a premise the data does not support.

The alternative is to decouple the staffing solution from the domestic market entirely — which is precisely what offshore staffing does. The Filipino IT talent pipeline does not face the same AI displacement dynamic at the entry level. The cultural and economic factors that drive retention in well-managed offshore engagements — the value placed on stable foreign employment, the career visibility that MSP work provides, the compensation premium relative to domestic alternatives — produce the 38-month average tenure that the domestic Gen Z pipeline cannot. The problem that is getting harder to solve locally has a solution that is structurally more stable than the domestic alternative.
